One way to evaluate your salary range is to find out what a first year school teacher would make in your area. Based on what I know of the Baltimore area, I would guess that the $22,900 you named is about $4,000-$5,000 less, which makes you about normal for a museum of your size. It's not a terrible salary, but it's tough on someone to know that they make less than a first year teacher. I'm not saying that the salary is wrong, in fact it's pretty good for a small museum, but unless someone has financial independence (second salary in the family, strong family connections in the area) you will probably find that any one with professional ambition will stay for a few years and then move on.
